Definition
People analytics is the practice of collecting and analyzing workforce data to answer specific business questions about hiring, performance, retention, and workforce planning.
CIPD's people analytics factsheet puts it plainly: people analytics is "about analysing data about people to solve business problems." AIHR's guide to the discipline adds the outcome focus, describing it as collecting and applying workforce data to improve critical business outcomes.
Why a dashboard is not people analytics
A headcount chart on a wall does not answer a business question. People analytics starts with the question: why is regretted attrition higher in one department, which onboarding step predicts early turnover, or whether a promotion process produces consistent outcomes across teams.
The data comes second. Once the question is set, the analysis pulls from HR records, performance history, survey results, and sometimes external data such as compensation benchmarks. The output is a recommendation or a decision, not a chart.
The three levels of people analytics
Level — What it does · Example
- Descriptive — Reports what happened · Turnover rate by department last quarter
- Diagnostic — Explains why it happened · Turnover concentrated among employees with no promotion in 18 months
- Predictive — Estimates what will happen · A flight-risk score for employees matching that pattern
Most organizations operate at the descriptive level and call it analytics. The diagnostic level is where people analytics starts to earn its name, because it connects a metric to a cause someone can act on.
What a people analytics function needs
- Clean, structured people data: one accurate source for headcount, roles, tenure, and performance history, not five spreadsheets that disagree
- A named business question, not an open-ended request to "look at the data"
- Statistical literacy, even at a basic level, to avoid treating correlation as cause
- A route from finding to action: someone with the authority to change a policy based on what the data shows
Without that last point, people analytics produces reports that get read once and archived.
How Spark.work supports the underlying data
People analytics depends on data that is actually connected. HR Reporting & Analytics pulls headcount, tenure, leave, and performance data into one reporting layer instead of separate exports. Because Spark.work also runs KPI Management, workforce measures can sit next to the business KPIs they are meant to explain, such as reviewing attrition in a team alongside that team's delivery against its quarterly goals.
What People Analytics Is Not
Often confused with — The difference
- HR reporting — HR reporting describes current or historical numbers. People analytics uses those numbers to answer a specific question and recommend an action.
- An employee survey — A survey collects one type of input, sentiment. People analytics combines survey data with records such as performance, tenure, and mobility to build a fuller picture.
- A dashboard tool — A dashboard displays data. People analytics is the analytical work behind deciding what to measure and what the pattern means.
